Rising to the Top

In a time of crisis, we look to organizational leaders with the expectation that they will guide the rest of us and navigate the way through the extremely difficult times. We expect our leaders to be able to lead.

There is a saying that good leaders, like the best cream, always rise to the top. In a time of crisis, however, what happens to the weak leaders, who may not be prepared and ready for the rise? If they proceed with a lack of development, will they, like cream gone sour, curdle and fall to the bottom? Will they take the rest of us with them?

Unfortunately, crisis does not wait for the completion of a management training program for the leaders who continue to need development. There is no time in the midst of a crisis to develop a crisis management lesson plan. There is no time for long-term management development planning. There is no time to complete a needs assessment so that a proper skills-based approach can be implemented.

Out of all the management skills development models that we study in theory, the most applicable approaches during the reality of a crisis appear to be on-the-job training and error management training. The textbook speaks to the positive aspects of error management training as a leadership development tool, because it requires “constant adaptions to an ever-changing environment” as a “norm.” This results in the immediate application of problem-solving skills with the hope that the error rates are few, and error corrections can be applied immediately.

During a crisis, many of the negative characteristics of on-the-job training models are heightened for leaders who are still in the stages of development. These include the lack of structured training approaches and the lack of effective resources in the form of coaches or mentors who have time to provide active feedback and reinforcement. On the other hand, as noted in this article from Human Resources Director-Canada, the current pandemic crisis has provided some with “the best leadership development program ever.” The author speaks to this moment of crisis as an opportunity to assess both the strengths and weaknesses of our leaders. Most importantly, it allows leaders to focus on the continuing need to develop their best skills, which come from the heart, to promote a culture of trust and care.

Clearly, the pull to the top should prevail in developing the best leaders, now more than ever.

Managing Leadership by Bot

Two of the essential objects of employee training include the development management and leadership skills. As noted from our textbook, management development is ‘complex’ and leadership qualities are those which are meant to ‘inspire others’. For the lucky few, it may appear that their management and leadership skills come naturally. For most people taking on the role of supervisor or boss, these skills need to be nurtured and honed in order to assume the characteristics of an effective leader.

Traditional management training programs have provided the context and support for this type of development in the past. We do not live or work in traditional times any more. With the increasing influence of artificial intelligence in the workplace, management and leadership training can now be delivered directly to employees on the job through their personal technical devices.

The influence of leadership apps, such as ‘Coach Amanda’ and ‘Humu’, are explored in a recent article posted in The Wall Street Journal.

As outlined in the article, these types of coaching apps provide prompts or ‘nudges’ to evoke constructive leadership behaviour. The apps are designed to give feedback and repeated reminders of appropriate supervisory or leadership behaviour. On the positive side, this kind of prompting does provide guidance from a neutral space. Most employees are not comfortable telling their direct supervisor something negative about their behaviour that needs to change. Supervisors have often been promoted into their new roles, with little guidance or direction when needing to deal with day-to-day challenges. A personalized and direct coaching app may offer an alternative to what would otherwise be a difficult conversation to have with one’s boss, or (as is usually the case) the negative behaviours for a new supervisor are just not addressed at all.

The fact that a prompt provided by artificial intelligence (AI) is needed in order change human behaviour is more than a bit ironic and, as the article suggests, just a little bit creepy. No matter what one’s perspective on the influence of AI may be, the reality is that it is here to stay and our working world has changed, for better or for worse.

Let’s make sure we program the apps for the better.

Leadership Lessons

What do leaders really need to know in order to inspire trust, create connections, and motivate others? Usually we look for methodologies and lessons that fall into ‘traditional’ leadership development categories. While these approaches to leadership continue to be valid, we live and work in untraditional times where organizational chaos resulting from constant change is the norm. As organizational leaders, Human Resources professionals need to know how to lead through the currency and consistency of change.

Patty McCord, ‘iconic former chief talent officer at Netflix’, provides us with some blunt lessons in her TedTalk – The Way We Work.

From a Human Resources (HR) perspective, at first, Ms. McCord’s approach seems almost blasphemous! She advocates for the tossing out of the precious acronyms, rules and processes, to which HR clings, to ensure order, system controls and best practice implementation. Upon reflection, however, the values Ms. McCord speaks to are about respect, excitement, passion, modeling, and collaboration.  While she advocates for the tossing out of the formal, once-a-year performance review, Ms. McCord reiterates the need for proactive and ‘in the moment’ feedback based in truth. When we treat our colleagues as adults in the workplace, we can all handle the truth, both positive and negative, because it paves the path to continuous improvement.

Understanding the business, living company values, building excitement for change into the future are ideas that are not new. These are lessons that we, as HR leaders, must continue to learn repeatedly, traditionally and untraditionally, until one day, we may be able to get them right and inspire others to do the same.

Employee microchip causing controversy

There’s new microchip technology, and many employees will not be feeling chipper about it.

Some UK companies in the financial securities business are in talks with Biohax, a Swedish technology company, about offering microchip implants for employees.

The technology enables business to monitor employees for security purposes. Biohax defends its own technology, saying it is a way to secure documents and limit access to certain areas of the workplace. You can even buy food from a vending machine, and it tracks the cost of each purchase.

Companies and employees that use this microchip technology – which is inserted between the thumb and forefinger – say it has the benefit of convenience, it is like a key fob you never lose, and you can buy smoothies with a swipe of your hand.

In today’s world of data breaches and the concerns of individual privacy, is micro-chipping employees really a trend HR departments want to implement? One notable breach last year, was where US Special Operation soldiers overseas could be tracked by the general public using their Fitbits.

Let’s face it: With all the problems we have with social media data breaches and some businesses acting unethical, do employees really want to give over that much power and control to their company just for convenience? Only time will tell.

  2. Is there any privacy legislation that would prevent employers from forcing their employees to be microchipped?

Outline your opinion if you think microchipping employees will become an accepted HR practice or not. Defend your position with a formal argument and provide supportive evidence.

Is Experience the Best Teacher?

We have often heard the expression ‘walk a mile in my shoes’ when someone wants to relay how a certain experience has affected them.  Usually, the experience was unpleasant, challenging, or just very difficult and we want to have someone else understand how we felt.  Why?  Sometimes, when we experience a difficult situation we want to talk about it just to complain,  but we also talk about our negative experiences because we don’t want to go through that experience the same way, again.  Having a negative experience, especially one that causes us discomfort, is certainly a key factor in changing our behaviour in order to avoid repeating the same experience in the future.  One hopes that what we learn for ourselves, we might help others with as well.

Listening to someone’s negative experience is very different from living through the actual experience itself. A very effective training design technique which implements experiential learning, is being used at the Michener Institute for Applied Health Sciences.  An “aging simulation suit’ is being used to train future healthcare practitioners.  The suit is designed in such a way that it literally allows someone to walk in the shoes of an aging person and to learn, through personal experience, what it physically feels like to be a patient or a client in a healthcare setting.
