What do leaders really need to know in order to inspire trust, create connections, and motivate others? Usually we look for methodologies and lessons that fall into ‘traditional’ leadership development categories. While these approaches to leadership continue to be valid, we live and work in untraditional times where organizational chaos resulting from constant change is the norm. As organizational leaders, Human Resources professionals need to know how to lead through the currency and consistency of change.

Patty McCord, ‘iconic former chief talent officer at Netflix’, provides us with some blunt lessons in her TedTalk – The Way We Work.

From a Human Resources (HR) perspective, at first, Ms. McCord’s approach seems almost blasphemous! She advocates for the tossing out of the precious acronyms, rules and processes, to which HR clings, to ensure order, system controls and best practice implementation. Upon reflection, however, the values Ms. McCord speaks to are about respect, excitement, passion, modeling, and collaboration.  While she advocates for the tossing out of the formal, once-a-year performance review, Ms. McCord reiterates the need for proactive and ‘in the moment’ feedback based in truth. When we treat our colleagues as adults in the workplace, we can all handle the truth, both positive and negative, because it paves the path to continuous improvement.

Understanding the business, living company values, building excitement for change into the future are ideas that are not new. These are lessons that we, as HR leaders, must continue to learn repeatedly, traditionally and untraditionally, until one day, we may be able to get them right and inspire others to do the same.

Will You Stop Gossiping?

The practice of occupational Health and Safety strives to keep employees safe at work.

Most of the time, this focus is on the physical workplace environment. We apply hazard recognition, risk assessment and control strategies for reducing and eliminating the number material or tactile incidents that cause harm to our colleagues and co-workers. As Human Resources professionals, it is our legal and moral obligation to ensure that preventative measures are in place to make people feel and be safe from harm when doing their jobs.

How do we apply this same level of care and control to psycho-social hazards, such as bullying, backbiting and gossiping in the workplace?

Glen Rolfsen explores a practical approach to dealing with toxic culture that comes from the very real practice of workplace bullying in this TedTalk.

As Rolfsen states, backbiting, or the spreading of gossip, is a form of bullying. People have been doing it for centuries. Why? Our basic self-interests come into play as gossiping about others seems to elevate ourselves and makes us appear more interesting to others. This may be true, but the negative impact on those others as a result of this type workplace bullying is as tangible as any type of physical workplace hazard.

Following a sound Health and Safety model, Rolfsen provides us with a three pronged tool for controlling the hazard of negative backbiting in the workplace. Before articulating negative gossip about others, he encourages us to apply the triple filter test and ask the questions: Is it true? Is it good? Is it useful? If the answer to any of these three questions is no, the solution is easy – stop talking. Stop spreading rumours, untruths and negative commentary about others.

What is the impact when workplaces stop bullying, backbiting and gossiping? There are positive, tangible results as evidenced by reduced absenteeism and increased productivity. All of these lead to the creation of a healthy workplace where employees can enjoy the feeling of both physical and psychosocial safety.

Rolfsen reminds us, as adults, to be role models for others. He asks us to make a conscious commitment and apply the triple filter test in our daily lives.

The question is there for us to respond in a positive way.

Let’s say yes, for a change.

  1. When was the last time you gossiped about someone? What was the context?
  2. How does it feel knowing that you are the target of backbiting and gossip?
  3. For the next twenty-four hours, practice applying the three filter approach to your own words when commenting about others.
  4. What would your workplace feel like if there was no backbiting, bullying or gossip?

Recruiting for a Change

When newly elected, Prime Minister Justin Trudeau, was asked why he selected a cabinet that was equally divided between male and female representatives his (now famous) reply was, “Because it’s 2015.”  If nothing else, this message sent a clear message across national and international borders that constructive change is afoot at the Federal government level in Canada.

 

Moving beyond the year 2015 into 2016, we see that this need for change seems to be expanding into the recruitment and selection of highly valued public service executive positions. In the spring of 2016, the federal government issued a call to independent headhunting agencies, asking them to submit proposals for the recruitment of diverse candidates from outside of the public sector into senior political positions, including those at the Deputy Minister level.

This shows a strategic push for the federal government to reinforce the movement of ongoing change. There is an apparent commitment to look outside of the traditionally closed government system for individuals capable of bringing fresh ideas to leadership positions. As we have learned through our human resources studies, organizational change is successful if it is led from the top of the organization; is supported by the top of the organization; and is visibly present by the actions at the top of the organization.

Having a new style of leadership commitment from the top position in the country (i.e. the office of the Prime Minister) seems to be driving the federal government along the path of continuing change which has started with the leadership recruitment and selection process.

As with any change initiative, there is push-back from within the existing system. The article identifies the ever-present recruitment and selection concern of ‘fit.’ How can external leaders come into a government system and be successful? There are numerous examples of failed attempts by outsiders that seem to outweigh individual success stories. This ‘fit’ problem has nothing to do with professional competencies or individual capabilities. It has everything to do with organizational culture.

The irony here is that the system of federal government these leaders are expecting to change is a system shaped by the culture of resistance to change, the very culture within which the new leaders must try to ‘fit.’ Only time will tell how this leadership initiative plays out.

After all, it is 2016.
